中文摘要: 目的:以双因素理论为基础,探讨在站博士后工作满意度的影响因素,进一步推进公立医院人才队伍建设。方法:对公立医院在站博士后开展满意度问卷调查,采用Likert 5级评分法,利用SPSS23.0分析基本情况、保健因素和激励因素等。结果:博士后总体工作满意度平均得分为3.87分,保健因素和激励因素得分持平。其中,管理制度、工作本身、薪酬福利得分相对较低,人际关系得分最高。全职博士后和在职博士后在管理制度方面满意度得分存在显著差异(P<0.05)。9个维度之间均存在显著的正相关关系。结论:当前博士后工作满意度较好,但仍需进一步改善。一是细化管理机制、注重分类管理,提高博士后工作满意度。二是完善差异化考核指标、动态提升薪酬待遇,激发工作积极性。三是改善科研环境,搭建广阔平台,发挥科研创新优势。四是严抓过程管理质量、优化人才留用机制,增强岗位吸引力。
Abstract:Objective:Based on the two-factor theory,we explored the influencing factors of postdoctoral job satisfaction,and further promote the construction of talent team in public hospitals. Methods:A questionnaire survey was conducted postdoctoral fellow in public hospitals using the Likert 5-point scale. SPSS 23.0 was used to analyze basic conditions,health care factors,and motivational factors. Results:The overall mean score of postdoctoral job satisfaction is 3.87,with similar scores for hygiene factorsand motivational factors. Among the dimensions,management system,work itself,compensation and benefits scored relatively low,while interpersonal relationships scored the highest.There is a significant difference in satisfaction scores between full-time and part-time postdoctoral fellows in terms of management system(P < 0.05). Meanwhile,there is a significant positive correlation among all nine dimensions. Conclusion:Further improvement is needed on the basis of the high degree of postdoctoral job satisfaction. First,refine the management mechanism and pay attention to classified management to improve the job satisfaction of postdocs. Second,improve the differentiated assessment indicators and dynamically improve remuneration to stimulate work enthusiasm. Third,improve the scientific research environment and build a broad platform to give full play to the advantages of scientific research and innovation. Fourth,strictly control the quality of process management and optimize the talent retention mechanism to enhance the attractiveness of positions.
