中文摘要: 目的:了解医务人员工作现状,深入分析工作满意度、工作倦怠、离职倾向内在关系及影响因素。方法:采用问卷调查法进行数据收集,运用SPSS、AMOS软件进行数据分析。结果:总体工作满意度不高,尤其是报酬福利满意度、个人成长满意度偏低;工作满意度与工作倦怠、离职倾向显著负相关,工作倦怠与离职倾向显著正相关;工作倦怠在工作满意度对离职倾向的负向影响中呈现部分中介作用。结论:建议从提高医务人员的工作满意度,尤其是报酬福利满意度、成长满意度入手,同时,制定差异化的培养策略,降低工作倦怠和离职倾向。
Abstract:Objective:To analyze the woking status of medical staffs,and explore the relationship and influence factors of Job Satisfaction,Job Burnout and Turnover Intention. Methods:Questionnaires survey was used to collect date,and using SPSS,AMOS Software to analyze the dates. Results:The overall job satisfaction is at low-level,especially welfare satisfaction and career development satisfaction. Job satisfaction has negative impact on job burnout and turnover intention,and job burnout has positive impact on turnover intention. Besides,job burnout is found to functioning as a mediator between job satisfaction and turnover intention. Conclusion:The degree of job satisfaction,job burnout and turnover intention needs to be improved by means of improving the welfare satisfaction and career development satisfaction,and adopting effective interventions according to the characteristics of the different medical staffs,to reduce the job burnout and turnover intention.
