中文摘要: 目的:研究某三级公立医院医务人员视角下影响综合目标考核实施效果的因素,为目标考核体系优化提供参考。方法:通过开展问卷调查,了解医务人员对综合目标考核实施认同情况,根据调查结果针对性进行考核体系优化,并于实施一年后评价实施效果。结果:考核体系优化后,医务人员对综合目标考核流程的总体了解程度由87.84%提升至95.53%,对考核结果的了解程度由59.46%提升至74.30%,认为指标体系合理的医务人员比例由57.44%提升至69.83%,认为有激励作用的医务人员比例由81.08%提升至96.09%,医务人员对考核体系的总体满意程度由56.08%提升至77.10%,差异均具有统计学意义(P < 0.05)。结论:基于医务人员反馈的综合目标考核体系优化,可促进员工对考核流程及考核结果的知晓,提升员工对指标体系的合理性评价及满意度水平,对员工更具有激励作用。
Abstract:Objective:To research the factors affecting the effectiveness of a comprehensive target assessment system from the perspective of medical professionals in a certain tertiary public hospital and to provide proper guidance for optimizing the assessment system. Methods:A survey was conducted to investigate medical professionals’ acceptance of the assessment system. Building upon the findings,targeted improvements were made. A follow-up survey was carried out one year after these changes to evaluate the system’s effectiveness. Results:The chi-square test results indicate that after optimizing the assessment system,medical staffs’ overall understanding of the comprehensive target assessment process witnessed an increase from 87.84% to 95.53%. Their understanding of the assessment results rose from 59.46% to 74.30%. The percentage of professionals who found the indicator system reasonable went up from 57.44% to 69.83%. In addition,those who felt the system was motivating saw an uptick from 81.08% to 96.09%. Overall satisfaction with the assessment system grew from 56.08% to 77.10%. The differences were statistically significant(P < 0.05). Conclusion:Optimizing the comprehensive target assessment system based on feedback from medical professionals can deepen their understanding of the assessment process and results and improve their perception of the system’s fairness. In this way,their overall satisfaction can be boosted. Besides,this optimization also makes the system a stronger motivator for staff.
