中文摘要: 目的:探讨资源整合视角下公立医院整合过程中护理文化建设现状,为医院管理者在改善和促进护理文化建设等方面提供参考依据。方法:医院成立护理文化建设组,从物质、行为、制度和精神文化方面加强护理文化建设,选取无锡市某公立医院的1 300名护士为研究对象,对其一般资料、工作价值观和组织文化进行问卷调查,并统计分析2021年、2022年医院护士离职情况和思想动态反馈条数、参加护理活动积极性等情况。结果:实施护理文化建设后,护士的组织文化总均分为(90.47±18.82)分、工作价值观总均分(181.83±33.50);均高于实施前(P < 0.05);2022年离职人数较2021年明显下降、思想动态反馈条数下降、参加各类活动积极性明显提升。结论:基于资源整合视角的护理文化建设对提升医院整合过程中护士的组织文化和工作价值观有重要意义,有助医院营造良好的护理文化环境,增强组织凝聚力。
Abstract:Objective:To explore the current situation of nursing culture construction in the integration process of public hospitals under the perspective of resource integration,and to provide a reference basis for hospital managers in improving and promoting nursing culture construction and other aspects. Methods:By establishing a nursing culture construction group,the hospital department strengthened nursing culture construction in terms of material culture,behavioral culture,institutional culture and spiritual culture. 1 300 nurses in acertain public hospital in Wuxi were selected for the study,and a questionnaire survey was conducted on their general information,work values and organizational culture. We also compiled statistics on the number of nurses leaving the hospital in 2021 and 2022 and the number of quarterly feedback entries on ideological dynamics and the motivation to participate in nursing activities. Results:After the practice of nursing culture construction,the total mean score of nurses’ organizational culture(90.47±18.82)and the total mean score of work values(181.83±33.50)were higher than before the implementation(P < 0.05). The number of departures in 2022 is significantly lower than that in 2021,the number of feedback entries on thought dynamics is lower,and the motivation to participate in various activities is significantly higher. Conclusion:Nursing culture construction based on the perspective of resource integration is important to enhance the organizational culture and work values of nurses in the process of hospital integration. Helping hospitals to create a good nursing culture environment,enhance organizational cohesion.
