中文摘要: 目的:分析影响年轻干部工作积极性的重要因素,为完善公立医院年轻干部工作积极性提出有效建议。方法:对南京市4家三甲公立医院117名80后年轻干部进行问卷调查,对2名分管院领导、3名职能科室干部、5名临床科室干部进行结构性访谈。基于双因素理论,分析影响年轻干部工作积极性的各项因素存在的问题。结果:收回有效问卷109份,问卷有效回收率为93.2%。保健因素方面,绩效考核、编制情况及医患关系满意度较低;激励因素方面,培训进修、专业技术提升满意度较低,同时年轻干部对激励因素的认知程度高于保健因素。结论:应健全绩效管理体系、创建职业发展平台、增强工作成就感,完善公立医院年轻干部激励机制。
Abstract:Objective:To analyze the important factors affecting the working enthusiasm of young cadres and put forward effective suggestions for improving the working enthusiasm of young cadres in public hospitals. Methods:A questionnaire survey was conducted among 117 young cadres born in the 1980s from four grade A tertiary public hospitals in Nanjing,and structural interviews were conducted among 2 leaders in charge of hospitals,3 staff of functional departments and 5 middle-level cadres. Based on the two-factor theory,this paper analyzes the existing problems of various factors that affect the working enthusiasm of young cadres. Results:109 valid questionnaires were collected with effective recovery of 93.2%. In terms of health care factors,the satisfaction of performance appraisal,establishment and doctor-patient relationship was low. In terms of motivation factors,the satisfaction degree of training and professional technology improvement is lower,and the young cadres’ cognition degree of motivation factors is higher than health factors. Conclusions:We should improve the performance management system,create a career development platform,enhance the sense of achievement,improve the incentive mechanism of young cadres in public hospitals.
