    目的:探索研究型医院构建过程中科研人才队伍发展现状和问题,提出针对性措施。方法:从临床专职科研人员、博士后、后备人才、柔性引进人才四维度对科研人才队伍进行描述性分析。结果:目前科研人才队伍人数占比较低(3.2%)、学科间分布不均衡,科研人才队伍管理缺位、整体吸引力不强,考核评价机制、奖惩退出机制不完善,院内、外合作交流不充分。结论:从政策、投入方面加大科研人才队伍扶持力度,成立专职科研人才管理部门、提升管理理念,建立人才考评体系、优化奖惩退出机制,鼓励合作共享,发挥协同优势。

    Objective:To explore the status and problemss of the construction of scientific research talents team in the construction of research-oriented hospital,and to propose targeted measures. Methods:A descriptive analysis of the scientific research talents was carried out from four dimensions,including the full-time clinical researchers,post-doctors,discipline talents and flexible employed talents. Results:It was found that the proportion of scientific research talents was low(3.2%)and the distribution between disciplines was unreasonable. The management was not perfect and the hospital lacked attraction.The evaluation mechanism was imperfect,so was the mechanism of reward and punishment withdrawal. There was insufficient cooperation and exchange with the institutions out of the hospital. Conclusions:It is suggested that we should increase support for scientific research talents from the policy and basic aspects,setting up a full-time scientific research personnel management department and improving the management concept,establishing evaluation system and optimizing the mechanism of reward and punishment withdrawal,encouraging cooperation and sharing,giving full play to synergistic’s advantages.
